Financial Reporting Problem Part 1 Essay

The company’s annual report is important because it gives the shareholders a clear picture and understanding about how the company is doing financially. The annual reports provide thorough information on very significant section of the accounts, such as the balance sheet, the income statement, and the cash flow statement. The information presented in the annual report would also be essential to potential investor, employee, and any other people that may have interest in financial aspect of the business. The company’s total assets at the end of December 2013 were $77,478,000 (PepsiCo, n.d.). Although, for the reporting period at the end of December 2012, the total was $74,638,000. This information is important because it demonstrate what the company owns and how the company has grown over the years. It gives an understanding of the financial condition of the company, and how well they are doing, or have not done over the time frame. The current assets are the first thing on the balance. These are listed by the company so they have a tangible list of what it may convert into cash in a short period of time if the situation calls for that. This can usually be done in less than a year. Because these assets can easily be turned to cash by the company, they are referred to as â€Å"liquid† assets. Cash and cash equivalents are the most liquid assets found on the company’s balance sheet. PepsiCo’s cash and cash equivalents for the year end of December 28, 2013 were $9,375,000 and in December 2012 the company had $6,297,000 in cash and cash equivalents (PepsiCo, n.d.). This includes short-term investments, accounts and notes receivable, inventories and prepaid expenses, and other current assets. This represents the company’s liquidity. The more of the above that the company has access to what gives them a high risk of success because management can use the money to carry through tough periods. All accounts  payable are the debts owed by the company to various vendors for products and services purchased on credit. Upon review of the current financial statement for PepsiCo they have a total amount of $12,533,000 owed to vendors (Yahoo Finance, 2014). This is one of the largest current liabilities because of the fact the companies are constantly ordering new products or paying vendors for services or merchandise. As shown on PepsiCo’s balance sheet, the company recorded $12,274,000 in their accounts payable for their previous annual reporting period, 2012 (Yahoo Finance, 2014). This says that PepsiCo purchased supplies, products, and services on credit. They were liable to pay this amount to their vendors and suppliers at the time they were due. Net incomes are proceeds from a sale of an asset, minus the commissions, taxes, and other expenses related to the sale. For example, a case of Pepsi was sold in a store. The net incomes made from that sale, what money is left after the expenses, commissions, and taxes are paid. Another example of net income would be the profit made from the sale of a truck, land, or building that PepsiCo owned. PepsiCo reported $6,740,000 in net income for 2013 (Yahoo Finance, 2014). This is an increase from the reported net income in 2012. In 2012 PepsiCo reported $6,178,000 in net income (Yahoo Finance, 2014). As shown, there was a bigger increase in net income between 2012 and 2013. Net income is one of the most important signs of a business’ financial stability. The net income is generally the amount remaining after the expenses have been met or deducted. This is known as the bottom line because it is found on the last line of the income statement. PepsiCo reported their total current assets at the end of their most recent annual reporting period, 2013, at $22,203,000 (Yahoo Finance, 2014). This figure includes their current assets such as cash and cash equivalents, short-term investments, net receivables, and inventory. Cash includes currency on hand as well as deposits in their financial institution. Cash equivalents are investments with maturities of three months or less. Net receivables are the amount due from customers or clients within one year on the balance sheet date. The inventory will include the raw materials, work in process, and finished goods. They value these at the lower to cost or market. In 2012, PepsiCo reported $18,720,000 in their total current assets  (Yahoo Finance, 2014). It is evident that between the years of 2012 and 2013 their total current assets increased. The annual report contains the information above and is very important to the business, and can be used for many different reasons. The owner s can use the information to decide whether or not they should continue to operate. The information on the total assets and the amount of the accounts payable can benefit potential investors because it shows them strong the company is financially, by stating what the company owns and how much it owes. The finance department can use the information above to make reasonable â€Å"decision about debt and equity financing and how to distribute in dividends† (Kimmel, Weygandt, & Kieso, 2011, p. 41). Last, but not least: the human resources department can use the information to see how much cash the company has and its total income in order to figure out how much money is available in order to give incentives, raises, bonuses, benefits, rewards, or other types of gifts etc. to the employees. Training Need Analysis

This paper investigates the literature on Training Need Analysis (TNA). The theoretical underpinnings of TNA and the various approaches used in firms are discussed in this paper. The different levels of analyses of training needs and the need for TNA in a firm are also discussed in this paper. The paper also throws light on the limitations of the conventional measures and approaches of TNA. Hence, the paper directs scholars towards the characteristic requirements of a TNA approach more suited for today’s world of work.1. What is Training Needs Analysis (TNA) Needs assessment, or needs analysis, is the process of determining the organization’s training needs and seeks to answer the question of whether the organization’s needs, objectives, and problems can be met or addressed by training. In addition to this TNA should include the determination of tasks to be performed, behaviors essential to the performance of those tasks, type of learning necessary to acquire tho se behaviors, and the type of instructional content best suited to accomplish that type of learning.An illustration of the various steps involved in training need analysis was given by Lawrie and Boringer :1) Use all possible internal and external sources of training need information, 2) Generate a large pool of items describing the trainee on the job behavior, 3) Administer the checklist to trainee behavior, 4) Cluster the training needs, and 5) Obtain information from training feedback. Influence of theory in understanding training needs.Motivation theory According to Campbell , Campbell, Weick, Dunnette, and Lawler have cited evidence for the motivational influence of an individual’s self efficacy on the perceived training needs. General systems theory  Odiorne , describes the eight systems found in training. These also include the systems view on training needs as the cybernetic system view and the organism system view. The cybernetic system view says that the needs wil l  be identified from within the organization itself and the organism system view says that the information centers at the extremities of this organism, provide the training need information to its brain stimulators.2. Different approaches to TNA2.1. Conventional TNA, The O-T-P model The conventional TNA approach adopted in organizations usually includes analysis at three levels, the organizational level, task level and person level. This was suggested by McGehee and Thayer . The organizational level training needs describe the needs of the organization as a whole, taking into consideration future business opportunities. The task level analysis considers the basic training needs of particular tasks at hand in each job. The person level analysis, considers the training requirements of each person to surpass their skill deficiencies to perform the task at hand satisfactorily.2.2. Task Analytic Approach to TNA Technical trainings deal with jobs or tasks being done by human beings. Su ch training should produce qualified task performers. So, a technical TNA encompasses three activities: need detection, task identification and collection of task performance. Training needs are detected when new equipment is brought into use or the performance quality falls below industry standards. The task identification is done with the help of a task identification matrix (TIM). Similarly a basic task information record (BTIR) is used to collect the task performance data.2.3. Performance appraisal approach to TNARumler and Brache , were of the opinion that if training was to make any significant contribution to an organization; it should be in the form of effective performance enhancement for each individual. Hence their idea of gauging training needs, sprouted from understanding the variable that went into defining the performance systems of each individual employee. Mager and Pipe, suggest analyzing training needs by first differentiating a lack of performance due to skill de ficiency, from that due to lack of motivation. 2.4. Integrated Approach to TNALeat and Lovell, propose an approach to understand training needs by combining the various levels of analysis and integrating it into one model.Figure : Integrated approach to TNA Source: Taylor and O’Driscoll, also attempt to provide an integrated approach to TNA. Competency based Approach to TNA An interesting study by Agut, Grau and Peiro , suggested that managerial competency needs and technical needs are completely different from each other in the same sample. This study also indicated that the sample did not demand training to meet their need of generic managerial competencies. From this we can understand that a dichotomy does lie between competency needs and technical training needs. Therefore a competency based approach to TNA migh t not be suitable for all kinds of jobs. It might be more suitable for managerial or executive level jobs where the technical demands are lesser.2.6. Individual or Customized Approach Guthrie and Schwoerer , found that the self assessed training needs were positively influenced by perceptions of training utility, self efficacy, managerial support, and span of control positively and negatively influenced by educational level. A study on the individual training needs of music teachers and vocal trainers revealed significant differences in the training demands of the sample. This study also revealed significant differences in the target behaviors to be assessed, and assessment statuses needed by the various participants .2.7. Economic approach The economic approach to training advises managers to select and prioritize training needs based on three criteria: the profit improvement they can bring to the organization, the addition to human capital and the investment  in human capital to meet future contingencies.3. Need for TNATo develop a healthy and vital long range human resource plan, an organization must first understand the training needs of the firm, the people and the future of the firm in conjunction with cooperative strategic planning. Organizational meeting, personnel review and position review are some of the ways in which an effective training need assessment can be carried out in a firm. 4. Different levels of analysis suggested in the various approaches to TNA McGehee and Thayer, considered three levels of analysis; organization, task and man.Morano , suggested looking at the organization’s training needs at two levels i.e. organization and man. The three levels suggested by Taylor and O’Driscoll include, organization, inter organization and man. Rather than levels of analysis these are actually various categories of training need content. For example, the training needs that arise from a man, a task or the organizational content, can all be analyzed at individual, group or organizational levels. Ostroff, Ford, and Goldstein have described this level-content dichotomy in their study. Limitations of a conventional TNA Leat and Lovell, questioned the competency of a traditional TNA in determining training and development needs effectively. They say that a traditional TNA lack the ability to combine the training need analyses at different levels. A few authors have been quoted to say that the traditional TNA is a mechanistic process and its antecedents can be traced back to the industrial revolution over 200 years ago.The rigid behavioral objectives of conventional TNA are antipathetic to current notions of competence . Knight , says that the conventional TNA is not suited to meet the needs of different unique environments i.e. the different patterns of workforce, diffe rent cultures, organizational objectives, strategies and resource constraints. Oatey , criticized the conventional approaches to TNA in their lack of ability to distinguish the specific and general skills  requirements of a firm.6. Conventional measures of training needs Four major approaches were suggested by Kirkpatrick , to gauge the organization’s training needs. These included performance appraisals, supervisor tests, supervisor surveys and forming advisory committees with key personnel. Kirkpatrick , gives eleven approaches to determine the training needs in an organization. They include looking at an organization’s processes and supervisory behavior, analyzing the problems, supervisory actions, and performance appraisals and asking supervisors, superiors and subordinates. As can be seen on closer inspection, these are specific methods to measure training needs rather than approaches.Management appraisals, survey, critical incidents analysis, job analysis, asse ssment centers, psychological tests, skills inventory and data obtained while coaching had been some of the conventional methods used by organizations till that time, to understand the prevalent training needs. Otto and Glaser , suggested certain general guidelines to understand the organization’s training needs. These included, talking to the staff, gathering opinions from all levels in the firm, talking to other department and organizational heads, and reading a variety of the industry literature.ConclusionIn today’s world the concept of a job itself has become blurred. Today’s jobs include concepts as broad banding, multi skilling and path planning. The organizations of this age require a results oriented and deliberate organization strategy. Hence, the TNA in such organizations should also follow suit and be strategic and integrated in its approach. TNA should have direct and unambiguous results. Training should be designed to build on what employees already know. The present age TNA emphasizes on assisting the employees in their work and careers and helping them achieve greater future proficiency and satisfaction at work.This paper investigates the literature on Training Need Analysis (TNA). An Explication of Beowulfs Monologue About His Past

The main purpose of this anecdote, however, is to describe how and when Beowulf began his career of combat and fame. Within Beowulf’s monologue, the author utilizes alliterations and kenning to help the poem flow and to emphasize the strength and valor of Beowulf as an epic hero. One such example is the kenning used at the beginning of the episode. It reads, â€Å"Beowulf, son of Ecgtheow, spoke†¦Ã¢â‚¬  (2425). Instead of the phrasing reading â€Å"Beowulf spoke,† this phrase adds vigor to the beginning. It reinforces the idea that Beowulf is seen as an extremely powerful hero that can take on anything that comes his way as opposed to â€Å"just Beowulf. If â€Å"son of Ecgtheow† were not used, Beowulf would seem almost boring compared to the magnificent, heroic image that comes to mind when this phrase is employed. Alliteration is also used to allow the poem to flow and also to provide an interesting element to otherwise bland sentences. â€Å"While I was in his ward he treated me no worse as a wean†¦Ã¢â‚¬  is referring to King Hrethel’s â€Å"adoptionâ €  of Beowulf after his father died (2432). The repetition of the W sound allows easy movement through the story that Beowulf tells, and it keeps the reader interested in what is being said. Another example of alliteration is the lines 2479-2480: â€Å"My own kith and kin avenged these evil events, as everybody knows†¦Ã¢â‚¬  Without any sound repetition, the reader would become bored with the story, but the author strategically places these examples of alliteration in the epic to provide more exciting details. Along with these rhetorical devices, this passage gives significant details bout Beowulf’s upbringing. The reader learns that Beowulf’s father Ecgtheow dies when Beowulf is only seven years old. King Hrethel takes him in, though, and treats him like one of his own sons. Later, the king’s oldest son Herebeald is accidentally killed by his younger brother Haethcyn. King Hrethel is so depressed that he lay down and dies from grief. Afterward, there is a battle between the Swedes and the Geats, in which Hrethel’s son Haethcyn, the new king, is killed in battle. Hygelac, the last son of Hrethel and now the new king of the Geats, gave Beowulf treasure and land for fighting alongside them. This battle seems to be one of the first that Beowulf participated in. He says, â€Å"I marched ahead of him [Hygelac], always there at the front of the line; and I shall fight like that for as long as I live†¦Ã¢â‚¬  (2497-2499). After that first battle, Beowulf launched himself into a life of war and fame, constantly craving the recognition and treasures that came after a successful battle or killing. In order to help with this scenario, the advertising agency needs to begin offering more training for its employees. However, this is not the only leadership issue that needs to be changed. There is also an uneven distribution of work in the environment, and this can also hurt employee morale. Those with more work feel overworked, and those with less work feel that they are being overlooked. This often also creates the problem of self-serving bias, and this can greatly harm the view of management toward employees. It is also important for management to begin trying to apply the concept of Theory X versus Theory Y when approaching their employees (Denton, 1999). McClelland's Theory of Needs should also be considered by management, because these employees have a need for achievement and achievement would also help to increase employee morale. Another problem in this scenario is the lack of group dynamics in the company. Most of the employees are too frightened to speak up or go against management, and/or they are not motivated to do so. This means that they hide, and do not share their ideas, and that they simply go along with what management states, whether they want to or not. This also hurts employee morale, and thus management needs to change their approach to group meetings (Employee Productivity Increases Morale, 1999). Analysis of Scenario Leadership Approach Several leadership approaches could be used to help increase employee morale in this situation. Making sure employee morale is functioning properly is very important as far as the company's long term goals are concerned. If employees are not happy, turnover rates will increase and productivity will decrease. In order to have management use effective leadership to solve the problem, it is important to have them consider Chris Young's "Eight Strategies for Improving Employee Morale." Young gives a very complete list with excellent definitions and ideas of how leadership can improve morale by using a few effective ideas. These concepts could be applied to the management at the advertising agency in order to help increase employee productivity and employee morale (Ginzbert, 1985). Young first mentions the concept of "negative energy." What is this concept and what causes it Several items actually cause it, and negative energy is an overall feeling of disgust towards certain aspects of the job. This negative energy hurts employee morale, and thus also hurts the company. Freedom Riders Essay Important events in the Civil Rights Movement that occurred between 1942 and 1961, like an article that was written in the Washington Post (may 16 1961 ), and the James Zwerg incident and another things that happened were things like sits in (or lunch ins) boycotts against public transportation and , several peaceful protests. The freedom riders were peaceful protestors, Most of the events that occurred where in the south where there was still a lot of discrimination, inequality and segregation. So when the freedom riders were created people thought they were instigators because the freedom riders were trying to change the way the people in the south were living. A lot of events occurred during the time frame 1942 to 1961, and most of them showed how they were peaceful protestors The Freedom riders were not instigators of peace , they were just people fighting for what believe was right the freedom Riders were taking a stand, and were sought out as instigators of violence because they were changing the way people used to live. An editorial article in washington post on May 16 talks about how Alabama calls itself the â€Å"heart of dixie† which is a saying for places that so kindness and hospitality, the writer for this article is saying how can Alabama have the title of â€Å"heart of Dixie† when it is not fulfilling the name it has been given. The writer goes on to say that â€Å"The freedom riders engaged in no disorderly conduct and did nothing to provoke violence-save to exercise a constitutional right. †, the writer is saying that the Freedom Riders have not done anything wrong and have not provoked violence intensensionally. This Freedom Rider talks about how when blacks were coming from down from the north to south they were greatly harassed. When this Freedom Rider was being registered into the Hinds County Penitentiary one of the guards hold him said â€Å" One thing you got to remember is while you’re here, this is Mississippi and if one of my guards says anything to you, you answer ‘yes, sir, no,sir. do you understand,† the Freedom Rider could have said something back to the to guard and stood up for himself but he did not he kept quiet and peaceful showing he was not an instigator or provoker of violence. This shows that the Freedom Riders were peaceful protesters because he could have fought back and had a fight chance , but he chose not to showing that they were peace Some may say that the Freedom Riders were not peaceful protesters , may say that rather the Freedom Riders were Instigators Of violence instead. The Freedom Riders knew what they were getting into , when they tried to change the ways of the people living in the south, and they should have expected to receive discrimination and harassment. In the New york Times ( a Newspaper) there was an article entitled eyes on the prize written on June, 4th 1961, there was an article that basically says that the Freedom Riders have made began to provoke violence, and should stop because they have made their point but, that is invalid because in the whole picture the Freedom Riders ere Peaceful protesters, the Freedom Riders did not finish making their point , yes they knew that the journey of finding peace would be hard they had to make a change. Thats why the Freedom Riders were peaceful protesters. The Freedom Riders were on a journey of finding peaceful in America , and there were a lot of incidents, but for them the incidents were worth it. The Freedom Riders were peaceful protesters because there were so many opportunities that they co uld have retaliated but they chose not to , rather the Freedom Riders choose to keep the peace to the best of their abilities, and that is why they were peaceful protestors.

In fact, the currency exchange rate is not only impacted by the law of demand and supply but also other determinants. The paper identifies and evaluates many determinants for the exchange rates in long run. These determinants are (1) purchasing power parity and inflation rates, (2) growth rates of the economy, (3) interest rates, (4) commodity prices, (5) foreign direct investment and international speculation, (6) exchange rates expectations, and (7) intervention into the foreign exchange market from authorities. The relative impact of structural shocks on the movement of exchange rates after the Bretton Woods period has examined multivariate processes. Determinants can affect the foreign exchange value of a currency in a long term 2.1. Purchasing power parity (PPP) and inflation rates If a domestic economy has higher inflation than the rest of the world, a decrease in demand for exports will result in the local currency exchange rates, which become less competitive in world market. Accordingly, there will be less demand for the local currency. On the other hand, when an increase in demand for imports as overseas goods become cheaper, compared to the domestic market, there will be an increase in supply of the local currency exchange rate. The PPP theory is based on traded goods and services. The determination of the exchange rates has sustained the maintenance of purchasing power parity between currencies. ‘PPP is indeed an important determinant of nominal currency valuation. ‘The law of one price’ asserts that, absent impediments to free trade, goods and services should have the same relative price regardless of the country in which they are sold.’[1] Which goods and services are cheaper in one country than another will be brought where they are cheap, and then to be sold where they are more expensive. From the viewpoint of exchange rate determination, PPP is useful as a reminder that the monetary policy has no long-run influence on the exchange rate. ‘When PPP diverges more than 15-20 per cent from its historical mean, that has proven to be among the most accurate indicators of a pending change in currency trends,’ [2] observed Mr. Eric Lonergan, global strategist for Cazenove in London. Nevertheless, the exchange rate can stray away from its PPP. In fact, PPP exchange rates are determined by comparing the national prices for a large volume of goods and services. A weaker PPP has contented in inflation rate, rather than actual prices of goods. The fall in the value of domestic currency results in reducing local currency rate, compared to the rest of the world. This phenomenon can offset the pricing impact of inflation. As a result, nations with different inflation rates can expect their exchange rate to adjust to offset these differentials in long run. ‘Real exchange rate movements do not completely coincide with perceived changes in competitiveness, reflecting a basic flaw in the PPP approach. Instead, the likely effects of exchange rate changes on the trade balance are often difficult to predict without further information regarding the source of the shock.’[3] The theory seems to equalize interdependence between the exchange rate and inflation rates. It seems impossible to have inflation, if the domestic market value of the currency exchange is increasing. On the other hand, it is also impossible to avoid inflation if the market value of the currency is decreasing. 2.2. Growth rate of the economy If a nation experiences higher economic growth rate than its major trading partners, the income and demand for import-export goods and services will grow at a faster rate. As a result, paying for the growth of imports will consequently result in an increase in the supply of the local currency in the foreign exchange world. ‘Productivity differences were found to have a negative and statistically significant effect both in the short-run and the long-run. This suggests that if the US becomes more productive relative to its major trading partners, incomes and imports rise, causing depreciation of the US dollar.’[4] ‘In particular, structural components in both the current and capital accounts underlying each countrys net trade and net foreign asset positions are shown to influence the path of the long-run real exchange rate for each country.’[5] The supply impact is to reduce the price of the local currency exchange while the demand impact is to increase the price of local currency. The net impact will depend on the strength of each separate cause. 2.3. Interest rates Fiscal considerations become fundamental determinants of the decision of different foreign exchange regime. ‘In the long run, in contrast, exchange rate movements are driven by the fundamental, leading to a relationship between interest rates and exchange rates that are more consistent with UIP [Uncovered interest parity]’[6]. What has happened in foreign exchange market might not accord with what happens a country where experiences higher interst rate and a fall in the value of its currency. If interset rates are constant, a country which has higher interest rate will result in higher inflation. Higher inflation will cause a depreciating currency. The relationship between the impact of distinguishing interest rate movements on exchange rates can provide different impacts in terms of local currency exchange rate experiencing higher interst rates than the rest of the world. In fact, higher interest rates will encourage capital inflow to the domestic economy and discourage capital outflow. This phenonmenon will result from oversea investers who have tried to place funds in dosmetic market in order to take advantage of higher returns. As a result, a domestic buyer can invest in a greater proportion of funds in domestic financial markets. 2.4. Commodity prices If export from a nation becomes more expensive due to inflations, oversea importers will turn to other nations. As a result, the value of the exporting nation will fall, together demand for and the value of the domestic currency. On the other hand, if particular goods and services in a nation become more expensive because of the growth in commodity prices, the importers cannot choose other suppliers since commodity prices are a worldwide incident. As a result, the importers will continue to import commodities from that nation. The total value of the exports will go together with the demand for the domestic currency. The value of domestic currency will increase. Likewise, a recent decline in domestic currency as its economy becomes less attractive for investment compared to that of world’s largest strong economy. ‘Determinants of the equilibrium real exchange rate also include factors that affect the net trading position of the home country in world markets, as well as the underlying propensity of the home country to be a net lender or borrower of capital. In other words, the interaction between the permanent structural components in both the current and capital account jointly determine the sustainable real exchange rate.’ [8] Globalization has increased the differential between growth of world trade volumes and growth of world GDP as well; thereby enhance import-export activities of a nation. ‘The Brazilian real displays useful information about the long-run path of other currencies in the region. In terms of volatility dynamics, while most currencies display evidence of time-varying variance, the volatility movements in the foreign exchange market seems to be mainly country specific.’ [9] Evidence of common elements in the foreign exchange markets becomes substantial applications. Official intervention can happen through the activities of central bank, or directly regulate the foreign exchange market by rules, regulations or laws. For instance, the authority can choose a number non-bank authorized foreign exchange dealers. ‘A disequilibrium in the money market significantly affects the level of the reserves in each country. Walt Whitman :: essays research papers

Walt Whiteman though himself out to be the poet of American democracy. His poetry described an america where the future had already begun. Whitman believed every individual had as much dignity, and inmportance as anyone else. No job was considered to small or insubordinate. He believed that in order to reach their full potential, people had to break down the barriers that seperated them from others and from parts of their own being. He enciouraged things that made people less embarassed and mroe outgoing. Whitman was the kind of poet who follows his own bent, in spite of his misunderstanding. He found supporters among the leading writers of his time and was gradually recognized as the first great poet of new age. In "i am one of the nation" Whitman wrote, "I am of old and young, of foolish, and of wise, and stuffed with the stuff that is find. One of the natrions the smallest, the same, and the largest, the same." After reading this, I notice Walt Whitman is talking about being equal. People are all equal and together we make up an equal nation. He also wrote " the runaway slave came to my house, and stepped inside...and went where he sat on a log and led him in and assured him, brought him water, filled a tub for his sweated body, and bruised feet, and gave him a room that entered minem and gave him coarse clean clothes. I had him sit next to me at table" This shoes that Walt Whitman believes everyone is equal and deserves equal tretment and respect. He believes in everything he writes about. In a march in the ranks hand pressed" Whitman says "at my feet more dinstinctlively a so;dier, a meere lad in danger of bleeding to death" when he said this, I niticed he did not say a black man or a white man, he was talking about the solidiers together, as equal indivuduals. Jasper: I think Billy - that's what I call him - wants the reader to think that Edgar/Poor Tom is the male equivalent to Cordelia. Despite the anger and hatred that Gloucester, his father, may feel for him, he still remains there to protect and defend his father. What caused the Hindenburg explosion :: essays research papers

The Hindenburg was a luxury airship, from nazi Germany. This "Titanic of the skies" (no pun intended) was destroyed by a flash fire in 1937 while landing in New Jersey after making its 10th transatlantic crossing. Thirty-five of the 97 people aboard and one ground crew member were killed when the blimp burst into flames and was rapidly consumed by the fire. The Hindenburg was filled with hydrogen gas which is lighter than air. The gas was stored in sixteen large gas cells inside the ship. Like all gases, hydrogen expands when heated. If the hydrogen gas in the Hindenburg were to overheat, the gas could expand enough to burst the gas cells and send the ship plummeting to earth. The Hindenburg's engineers knew about this potential danger and came up with a solution to the problem; they painted the surface of the airship with a chemical "doping compound" that contained powdered aluminum and iron oxide. This compound was chosen because it did a good job of reflecting the rays of the sun, therefore ensuring that the gas cells inside the ship would not overheat. There have been three main theories as to what happened to cause such a disaster. The official story has always been that the Hindenburg disaster was caused by the ignition of the flammable hydrogen gas used to lift the zeppelin. This has been over and over proven to be incorrect because witnesses of the explosion proclaim that it was like a fire works display, ummm... hydrogen burns without color.... Even pictures depicting the explosion show that the blaze from it contains pigment! The second theory is that the cause of the explosion was an electrical conductor. The â€Å"doping compound† that was used to prevent the hydrogen from heating up was extremely flammable. On the night before the Hindenburg was landing their was an electrical storm, and the surface of the ship became electrically charged. Engineers had already planned for this however, they attached mooring lines, ropes, that would go down to the ground and take the static charge to the ground with them as the ship landed. There were, however, panels that remained charged. Eventually, this built-up electricity inside the remaining panels took the form of a spark. Since the charged panels were covered with the doping compound's highly reactive metal powders, this spark caused them to ignite and burn very rapidly.

Executive Summary This report will look at 3 different compensation systems that our company can develop and roll out within our company for our employees and future employees. Compensation is one of the most important and rewarding factors for our employees. Employees rely on their compensation to pay their rent or mortgage, food for their family, vacations, education for their children, and prepare for their retirement life. How compensation is paid can determine the quality of employee you obtain and how long you retain them. This report provides information on different compensation strategies to attract/recruit good talent, improve employee production and retain valued employees. Annual merit increases help companies to continue being competitive in the work force. Research shows employees want to work for employers that are competitive with salaries. By moving to an annual merit increase system employees will continue to increase production and meet business objectives to receive more compensati on. Employees look at merit increases as entitlement and production can remain flat. Our company can increase productivity across the board by tying business goals to merit increases. In order to get the production needed, communication from management will need to take place to set expectations of achieving goals and what the potential merit increase the employee can receive by hitting those goals. Healthcare benefits can be a deciding factor for many people on whether or not they consider working for our company or if they decide to leave our company. Health benefits provided by the employer shows they care  about the employee and it helps get the employee back to work quicker which helps to be more productive. Healthcare is not only a benefit to the employee but also part of their compensation. Communication and training by management should be conducted annually to go over the employees full Comprehensive Compensation Package to show the total monetary amount received by the employee from the employer. The last type of compensation we will consider for the employees as a company is a 401(k) plan. 401(k) plans are growing with the number of employers that are providing options for their employees. As the research shows, the cost of losing an employee in the long run due to not providing a 401(k) plan can create higher turnover and training costs. We want to recruit and keep top employees and based on the research shown, providing a 401(k) plan will do what we need. My recommendation is to implement the annual merit system, health care benefits and a 401(k) plan. For the compensation packages to be a success we will create compensation statements for every employee to review and train all managers with direct reports so they can deliver the great message we have to share. Also, goals and expectations will be implemented as early as possible during the year to establish a strong foundation for performance. Our compensation plan is intended to attract key talent, increase employee engagement, incent and retain high-performing managers who will enhance the profitability of our company and create value for our shareowners. Research Findings Merit Pay Increase According to Towers Perrin’s Global workforce study, competitive base pay is the most important factor that attracts UK workers to an employer, with almost six-out-ten (59%) respondents stating that this would influence their decision (â€Å"Competitive base pay,† 2007, p.16). Not only is it important to attract workers but retaining high performing employees and keeping them motivated to increase and maintain productivity to compete in the marketplace is vital. One way to retain and motivate employees is through annual merit increases. If a merit pay system succeeds, it motivates employees to work harder and achieve more (Mack, 2014). In order for the merit pay system to succeed it will need to be tied in with the business strategy of the organization and not viewed as an entitlement. Merit increases can motivate employees to achieve whatever goal the company sets. For example, by finishing projects timely with high quality or rolling out new operational procedures for the company. Employees often fail to see a link between merit pay and the accomplishment of business goals because no link is being made (Heneman, 2002, p.382). In a Supervisory role is important direct reports understand how their individual goals align to organizational priorities and how merit increases are earned based on exceeding their given goals. Planning and Goal Setting is the foundation for performance management and execution of our strategies. It focuses on ensuring employees have a clear understanding of annual organizational  priorities, and defining individual employee goals aligned to their job role and those priorities. Finally, it is important that effective communication exists between employees and management and that managers have the requisite tools for administering rewards (Leritz Ph.D., 2012, p.1). Analysis: Research shows employees want to work for employers that are competitive with salaries. Effective communication from employers about the compensation plans has a major influence on the turnover rate of the top performing employees. Because one companies benefits are better than the other doesn’t mean employees will stay. Based on the surveys conducted, companies with better communication strategies and lesser benefits had only 12% turnover compared to 17% turnover with companies that offered better benefits. Companies with excellent benefits and effective communications had only an 8% turnover of top-performing em ployees. Also, when employees were surveyed on how satisfied they were with their benefits, only 22% were satisfied with the better benefits from employers with poor communications. On the other hand, 76% of employees with lesser benefits and effective communication from the employers were satisfied with their benefits (â€Å"Better benefits  communications,† 2005, p.9). Companies must show the employees that healthcare benefits are a part of total compensation because companies that don’t effectively communicate the value have higher turnover rates for top performers. According to Kathryn Yates, global director of communication consulting at Watson Wyatt, â€Å"Employers can spend huge sums of money on benefits, but if their employees aren’t aware of the cost or don’t appreciate the value of the benefits, they aren’t going to see a return on their investment.† (â€Å"Better benefits communications,† 2005, p.9). In a recent survey, if another employer offered a similar job with a 401(k) plan, 40 percent of employees said they would pursue other opportunities with the new employer. It was also determined when a 401(k) plan is presented most employees work harder and stay on the job longer (Lamont, 2014, p.10). People who save money are good workers because they place greater value on future outcomes. These types of employees work more and are more conscientious of how they treat employer assets because they understand their reputations will be hurt by careless actions they take. Not only do employees stay on the job longer but companies can use 401(k) plans to attract workers that are more conscientious and productive on the job (Munnell & Sunden, 2004 pp. 3-20). Research by Bank of America Merrill  Lynch shows higher turnover rates, increase in training costs, and lower productivity and sales as a potential consequence for not offering a competitive benefits package to its employees. Employers should look at benefits as one of the most important investments they can make. These investments will attract top talent and show they are invested in their employee’s professional growth, as well as, their financial well-being to give them a competitive advantage over other employers (Brooks, 2012). Analysis: 401(k) plans are growing with the number of employers that are providing options for their employees. As the research shows, company’s not providing a 401(k) plan can lose employees’ to competitors, lose productivity and sales. We want to recruit and keep top employees and based on the research shown, providing a 401(k) plan will do what we need to help increase our advantage of attracting and keeping top talent over our competitors. Recommendations Our company’s compensation plan is intended to attract key talent, increase employee engagement, incent and retain high-performing employees who will enhance the profitability of our company and create value for our shareowners. Below are the recommendations to begin implementing merit increases, healthcare plans, and 401(k) plans to our employees. These actions will align specific goals to our organization’s priorities and enables us to execute its strategies to deliver exceptional compensation packages to our employees. Recommendation: It is recommended to establish goals and expectations every year to ensure employees have a clear understanding of annual organizational priorities and their defined individual employee goals are aligned to their job role and those priorities. Managers will meet with each of their respective employees to communicate their goals and expectations and have the employees sign and approve understanding. On February 15th, annually, managers will meet with each employee to discuss results and give feedback on achievements, strengths, areas of opportunities, and merit increase the  employee will be receiving on their March 1st paycheck. By implementing a merit increase we will increase employee engagement, incent and retain high-performing employees who will enhance the profitability of our company and create value for our shareowners. Recommendation: My recommendation is to set up health care benefits with United Health Care and contribute $500 per month towards employee’s costs. Additionally, implement a Comprehensive Compensation Package to be presented and reviewed by the manager to the employees at their annual merit increase to show them the rich compensation they have with the company. The Comprehensive Compensation package will give a personalized overview of all components of the employee’s compensation and cash value of the benefits available. By communicating with the employee’s, we will see an increase in retention and satisfaction that will decrease our company costs and increase profitability. Recommendation: My final recommendation is to set up Fidelity to manage the employee’s 401(k) accounts. In addition, the company will match 3% of the employee’s contributions and will schedule yearly financial seminars with Fidelity for financial guidance and retirement advice. During yearly reviews, managers will be present the Comprehensive Compensation Package to give an overview of all components of the employee’s compensation and cash value of the company matching. By providing a 401(k) plan and financial guidance we will attract top recruits, as well as, retain top employees. Conclusion My goal for this research is to show you the positive impacts to the company by offering annual merit increases, healthcare benefits, and 401k plans to the employees. These compensation benefits are important to recruit high quality employees, retain high producing employees, and increasing motivation and production with all other employees. By creating annual merit increases, employees are more productive and try to reach the highest increase they can get to add to their salary. Adding the company’s business objectives to the merit increases for the employees to reach will add  increased productivity to the company. Adding healthcare coverage for employees and communicating with them the value added to their compensation is important to retaining employees. Employees with healthcare also go to the doctor more often and come back to work quicker which means less down time and higher production. Lastly, introducing a 401(k) plan to the employees creates long lasting and loyal employees that are vested in the company’s success. The findings show the importance of pay to employees and the importance of attracting employees to a company. Also, employees work harder which will make the company more profitable. Finally, it is important to make sure we keep pace and understand what other organizations benefits are to their employees and we stay competitive to them, we also remember the employees must understand the benefits and buy in to them to be successful. How to Improve Services

Jonathan Swift’s poem, The Lady’s Dressing Room, is a comic satire that seeks to show readers the inescapable humanity – and its flaws and gory ugliness – that women have to live with no matter how hard they try to make themselves appear immaculately beautiful on the outside. It could be read as a criticism of the extreme efforts women do to make themselves beautiful, and as a criticism of the beholder, the man, who is enamored by the physical beauty only to realize the imperfections being hidden underneath that flawless exterior in the lady’s dressing room. The dressing room is where the transformation takes place – this is where the lady goes in simple and when she comes out she is a radiant beauty and men cannot help themselves. That is what the poem implies that is why the poem begins with a man, Strephon, who is enamored by Celia who takes at least five hours to prepare herself, sneaking in the dressing room to find out why, and discovers the horrors that goes on not only inside the room but also with his beloved Celia’s body beneath those laces and brocades. He discovers: first a dirty Smock appear'd, Beneath the Arm-pits well besmear'd. Strephon, the Rogue, display'd it wide, And turn'd it round on every Side. On such a Point few Words are best, And Strephon bids us guess the rest; But swears how damnably the Men lie, In calling Celia sweet and cleanly. That in fact, Celia is not as perfect as she seems – her clothes have perspiration and bad smell on them. hat follows next is a series of finding other items Celia uses to prepare herself – combs with dirt, dandruff and sweat, a piece of cloth with oil used to cover wrinkles, gloves made from Celia’s dog’s skin when it died, and various little jars filled with pomade, paint, ointments, all these used to cover her imperfections. Strephon even finds the discarded stockings that reveal stinking toes. No wonder that at the end of the poem, Strephon could no longer look straight at any woman, for his imagination always conjures the images he saw in the dressing roo m and saw their stinks, their flaws that they try so hard to hide. The narrator of the poem says that this is vengeance for his peeping, for if Strephon did no such thing then he could still be blessed when he sees beautiful women without knowing â€Å"such gaudy Tulips rais’d from Dung†. Hence this is the curse of the lady’s dressing room, that it took the magic and wonder for the beholder and made him see the woman as the imperfect creature masquerading to be a work of art. However, the dressing room is also a curse for Celia and all women, as it is the chamber where they feed their obsession to make themselves beautiful for men. In the poem the narrator mentioned â€Å"Celia’s magnifying Glass†, which is simply a mirror, but in this mirror everything was enlarged, that it can †¦to Sight disclose, The smallest Worm in Celia's Nose, And faithfully direct her Nail To squeeze it out from Head to Tail; For catch it nicely by the Head, It must come out alive or dead. — that it makes her so insecure to make her spend time to look for even the minutest flaws that no one would see anyway. The woman spends a minimum of five hours (perhaps an exaggerated figure, but the point is that women spend a large amount of time preening) and fails to see that real beauty comes from within, not on what is reflected by a piece of glass. The poem shows the readers an image of the preparation taken to make one look good outside but in so doing shows that perhaps it is nature’s way that makes it so difficult – that we should learn to appreciate each other and ourselves, flaws included, for we all have them. This is not to say to forgo hygiene, but merely to examine what activities we spend time on. The curse of the dressing room is that it makes us believe in the illusion that media sells us: the dream of that perfect skin, that Barbie body, that photoshopped face, that if we make up ourselves as long as we need to we can transcend our human bodies’ flaws. But we cannot, because all these are parts of what makes us who we are.

In the world of globalization, communication has played an important role in human life. English for example has become an international language for people to communicate with each other from different country. That is the reason that I choose English as my second language. As a child, my father persuaded me to study English because he strongly believe that studying another language in young age can have a huge result and efficient effect to me when I grow up. I have been studying English for more than 8 year and I have use English a lot in my daily life to improve this language. Sometime I feel more confident using English than my native language which is Khmer. However, the more I study the more I gain so I have been trying so hard to improve my English to advance level which is required for taking a bachelor’s degree course. Moreover, if I get admit to scholarship I will be studying preliminary Korean language course to which I believe that English will become the main lan guage for me to study Korean. As a result I will improve both in Korean and English. Korean has always been the language that I want to study the most but because I couldn’t spare my time for these in my high school, I considered to wait until university. However, in my free time in order to entertain myself from all those hardship work at school I always enjoy watching Korean drama and their variety shows that have a subtitle so I use to this language even I couldn’t understand but still I know some phrase and word in Korean. I believe that by taking a preliminary Korean language course I will improve this languages as my third languages quickly which is required for taking a bachelor’s degree course because I will be using Korean in my daily life such as studying and communicating as a result I will become confident in using Korean as I feel in using English.
